Variable pay expectation

I got the offer from PwC for a manager post. My ctc includes Base Pay, Insurance, Employer PF, Gratuity and variable which is mentioned as minimum 12% and maximum is 30%. So how much variable percent is paid for average, good and exceptional employees respectively? Second question is about the job stability and WLB? Please clarify me it before joining.
