The old man was expecting us to work for 70 hours without any benefits. Why are the managers giving NI ratings to their team members and encouraging him? Is there something biologically wrong with them?

Simple. Managers are forced to meet a belle curve. I.e they is pressure in them to give the bottom 5-10% at each job level NI/UP. So truly deserve some unluckily are the lowest ranked in their group even though they haven’t really under performed. So managers look for small exercuses which can can use to justify later in case employees don’t accept their low ratings. There may be some spineless managers who give low rating to satisfy a bruised ego but that is a minority.
