Trending @Cognizant; Performance Hikes vs Fixed Promotion Packages – Is There a Point?

Hey everyone, just wanted to throw this out and get some honest thoughts.

So here’s what I’ve noticed: I’m currently at the Associate level, and based on the usual promotion path, we’ll be eligible for Senior Associate in ~2 years. Now, in this time, we all get performance-based hikes—3 star, 4 star, 5 star… the usual. But when promotion time comes, everyone ends up at the same fixed CTC, no matter what their rating, previous salary, or tenure was.

This already happened in the Programmer Analyst to Associate promotion cycle. Some of us were earning ₹34K, others were at ₹31K, but after promotion, everyone got ₹46K/month. So those who performed better or stayed longer got… nothing extra in the end?

It really makes me wonder: • What’s the incentive to consistently perform at a higher level? • Does staying loyal and waiting for promotion actually help, or are we just getting realigned to a fixed pay band anyway? • Is this a flaw in the system or is it intentional?

Would love to know if anyone else has thought about this or has more clarity on how this works in the long run.

It's always the same in all corporates, if you're a top performer then you're in the wrong boat, you should be in a product based company.

Cts is not giving usual promotions to employees and you are even thinking about extra benefits.. Totally waste of expectations from CTS.. better to switch..

Intentional. Because they can. Legal system, unchecked/unregulated crony capitalism, supply vs. demand of people ready to be employed. The list can go on...

If you think, your promotion will automatically happen to SA role as it happenedfrom PA to A, then please wake up. That's not going to happen. I know a guy who has 12 years experience and was promoted to SA role last year. He has been working for the same client for 4 years, is a good performer and has saved real revenue for client. The only reason why he was not promoted is because he doesn't talk.

There will be some associates joining as lateral hires and will get much higsalary than SA. So from A level onwards, a lot of factors will be considered along with rating. Having good relationship with manager is one of them.

Keep in mind that you may be eligible for promotion afyer sometime but you may not get it for years.

Well I got promoted to A from PA and getting 39K/month. Maybe ratings matter?
